Innovative Schools Teacher Preparation

Lately Laurie Friedrich and I have been spending time thinking about preparing teachers to thrive in innovative schools. We spent a significant amount of time laying out the outline of a path that will lead us there. Our mission is to prepare educators who are effective and confident facilitating learning in innovative settings.
This goal emerged from our interaction with school leaders who have indicated to us a challenge in finding and retaining educators who can be effective teaching in innovative settings. We think that it it because traditional teacher education programs are not providing the skills and dispositions needed in innovative learning settings. The group we are proposing will lead to a program that will support innovative schools by providing teachers who can facilitate learning in a variety of settings using inquiry, creativity, critical thinking, and collaboration. Our objective is to have a program to supplement traditional teacher education with the skills and dispositions that will create educators who can be consistently successful in innovative schools.

Being a full citizen in the 21st century requires life-long learning that fosters design thinking and innovation. This life-long learning is shaped during the school years. Innovative schools show how to grow this next generation of thinkers and creators, and lead the way for more traditional school systems. Our program aims to grow the educators that will be the backbone of transformation. These schools need the teachers who will make sure such schools are successful and can try new ideas. Our plan is to help these schools by preparing interested classroom and prospective teachers who can step in ready to teach in innovative ways.

Three ways to keep innovative teachers in the classroom

My last post garnered great reactions from many corners. Some pointed out that innovative teachers
are rare while others discussed ways to keep these teachers engaged. These two reactions are not in any way contradictory. We have few, or too few, and we need to make sure they stay in classrooms long enough to have a real impact on their students, colleagues, and school.

While I have no direct research on innovative teachers (would love for one of my students present or future to pick that up!), I am using some of my own experiences, as well as the work on motivation and rationality.

1. Let them innovate. Create a space that teachers who seek to try new ideas can innovate without looking over their shoulders. One such example is the classroom structure one fourth grade teacher created in Bellevue NE. It has to be ok for some classrooms to look and be different as long as learning happens and they meet standards.

2. Challenge teachers. Innovative teachers need to be challenged. They need feedback and honest conversation about what they accomplished. Yes, we need to celebrate their creativity, but we also have to provide tough questions and room to discuss their concerns. Sometimes we celebrate our innovative teachers and miss the fact that they may be less sure of what they are doing than they let on. Moreover, innovative teachers sometimes rush from one innovation to the next without firm results. They need the challenge to do better to think about evidence for learning this challenge will keep them going and improving on existing practice. The challenge needs to be in the format of a low-stakes critical friend group.

3. Let them learn. Innovative teachers seek out professional development. Support their efforts to get the right PD by making sure they have control over their PLN. It can be more formal such as graduate degrees, and conferences or less formal in EdCamps, and Twitter.

If we want to keep innovative teachers in the classroom for a while longer (they will not and should not stay forever) we need to act and provide them space, feedback, and opportunity.

The four things I wish tech innovators would do & discuss now

ISTE is now over, the keynotes done. The trumpets have quieted down. I have to be honest, I lately leave conferences with a sense of hunger, not for more but for something else. This sense got a direction when I met with Evi this week. So here are four things I would like to hear and see:

1. Educators who are staying with an innovation for a while. Too many of us are running from one innovation to the next permanent novices in a rush to get to the next big thing. From iPads to flipped classroom to Minecraft to coding to makers space. There is great value in repeating refining and becoming an expert.

2. Patience to train everyone, not just a select few. It is connected to the first section. If you stay with the same good innovation as a school/ district then you can get most teachers to join you. If, however, you keep moving the target it makes it hard for many of the teachers to join.

3. Research- innovation is nice but how do we measure its impact? If we really believe that technology can make a real and lasting difference we must insist that innovation comes with research and evaluation.

4. Race and inequality- many even most of the presentations and innovations ignore the social challenges we face as a nation every day. It is time, that race and inequality were a part of our discussion and action.

I believe that it is time for us to move beyond the excellent work done so far- up to the next level.

Five Edu Lessons from China 6 months later

It's been six months since we came back from China. I have blogged about it right after we came back, but I thought it would be good to go back and see what lessons stuck.

1. Competition can be prominent in the public sector. All the schools we visited and many we are still in contact with have a strong competitive spirit. Despite the fact that they are public they compete for a name, local and national awareness and for results. While there are private school in China, the high-value Chinese families put on education makes schools compete for being known as the best to serve their students.

2. The drive for excellence is pushing schools to try out new approaches, technologies, and ideas. Our work started with school leaders admitting that they know things need to change, but they are less sure of how to balance the old and the new. With every change, they worry that it may impact immediate indicators even when it is clear that the change is useful for long-term success. In essence, this is the same problem school administrators face in the US.

3. Teachers are empowered by leading innovative learning ideas (with and without technology). The teachers we met with were young and motivated. The work with us gave them a direction and a sense of efficacy that allowed them to act and evolve as teachers.

4. Class size increases parental pressures. Large classrooms make it close to impossible for teachers to attend to the needs of their struggling learners. As a result whenever a student is struggling parents are left to meet the extra needs.

5. Teacher Evaluation. In contrast with the US, Chinese school systems evaluate teachers based on classroom observations and not student outcomes. The fascinating thing is individual school achievement is extremely important, yet teachers are not evaluated based on it. I believe that the phenomenon has two sources (a) the understanding that individual achievement is rooted in motivation and home practices and (b) the understanding that current measurement systems are not valid enough for comparison across classrooms and schools.

Motivation to Innovate- or five reasons to risk failure

The lens I most often use to view motivation is Bandura's concept of self efficacy. The idea is that we are more likely to succeed when we believe we can be successful. There is quite a bit of empirical work supporting this construct. More than that self efficacy is the best motivational predictor of academic success.

Recently, however, I've had read personal narratives of failure from teachers who are innovating in their classroom and school. The thing that immediately emerged is that self-efficacy cannot be the prime motivator because they actually do NOT always think they will be successful. Often they actually say "I don't know if it's going to work". In my work on democratic education I actually said "I don't even know what it looks like but I think it is important to do."

So what are some ways to think about the motivation to innovate despite the high probability of failure:

1. Value- while self-efficacy is important we also have to consider the value of our actions. If the value is high enough we may be able to consider failure and the potential personal fallout from it.
2. Long term success- while we may not believe that we have it figured out right now we have a belief in our ability to work it out through trial and error. This is closely connected to the idea of grit or stick-with-it-ness/stick-to-it-ness recently highlighted.
3. Self delusion- you can have self-efficacy that is completely unjustified. Sometimes it is better to believe that you are going to be successful despite best evidence to the contrary.
4. Identity- when individuals assume the identity of an innovator (or even entrepreneur) makes self efficacy for a specific action less important than your sense of competence as an innovator. You believe not that you can do the next step but in your ability to overcome the odds and problem solve.
5. A community of innovators. The knowledge that peers around you will support your efforts, share your experiences and appreciate your willingness to dare.

For me it comes down to "surfer attitude" (temporary name)- this is what I am calling it now. It is the deep understanding that to gain expertise you have to fail, since you are constantly pushing the envelope without quite knowing your limits or whether you can hang on. For me it is all five previous aspects wrapped into one. It is what keeps teachers innovating despite not knowing if they will be ultimately successful.

Gaming in Education- Observing Minecraft in the Classroom

In the last couple of weeks I have observed a few classrooms from Kindergarten to middle school using Minecraft EDU to support 21st century learning. To be completely honest I have not played Minecraft before this week, although I have watched my kids play it on the iPad and computer. I understood the theoretical affordances but for the first time I actually saw it in action in classrooms.

My first visit was to a fourth grade classroom facilitated by Jason Wilmot. As we walked into the classroom you could immediately sense the buzz of activity. As Matt Gordon shared later: "the first thing you get is engagement". All students were engaged moving around (the virtual world), asking for peer help, showing each other how to accomplish specific task. We (Jason, Ji and I) decided to start students with unstructured time seeing what patterns emerge. Jason is weaving in specific skills required by district and state standards making sure that students are receiving all the skills necessary.

I settled next to two students building houses one right next to each other. They were discovering functions and clearly helping each other produce the outline for their respective creations making sure that they each have enough space. This simultaneous communication off and on line is something we have observed across all grades. This is a fantastic illustration of the 21st century skills of Communication and Collaboration.

Moving to a different group I saw a student avatar in what seemed to be a vast underground cavern creating bales of wool and setting them on fire in large quantity. As I watched I could see no real reason for his actions. I casually asked: "I see that you are lighting a lot on fire". "Yes" he answered eagerly, "you see I am lost and can't find my way out. My friend is in the area", here he tapped the shoulder of his friend on the adjacent computer "he knows where he is. I hope that if the fire is strong enough he can see it and help me get out." I smiled. What I initially saw as a mindless activity, turned to be Critical Thinking and Problem Solving.

Two students were introduced to me as the "resident experts" since they have been playing at home for a few months. These two were mindlessly building, it seemed as if their position as experts was actually stopping them from exploring and innovating. I asked "What are building?"
"a house" they both answered almost in unison.
"can you make doors or windows in Minecraft?" I asked. One started showing me how you can make windows and seemed invigorated by the more structured task. Later I challenged him to create a second story with stairs leading up. He seemed somewhat disinterested but before I left he proudly showed me his new house with a roof garden and stairs that actually worked. His friend switched to creating a water area, a challenge to create a pool with a slide sent him on a creative bend as well.

On a visit to Matt Gordon's class in Horizon Middle School in Kearny we saw a real "Digital Making Space". His classroom hosted a variety of students working in Minecraft (set of tasks), creating video with iPads, editing work and probably a few other tasks that I failed to catch.

Both Matt's and Jason's spaces showed that the interaction of virtual world and a challenge led to Creativity and Innovation.

The biggest challenge that I observed across settings is the power of students to damage each others creation. While this problem can be managed with the tools embedded in Minecraft EDU, we would like to challenge students to create a civil society and foster democratic principles in which students set the norms and explore implication of personal and community boundaries. In this way we can address not just digital citizenship but citizenship in it's broadest sense.
